When Every Search Feels Urgent: How Physician Recruiters Can Prioritize Hard-to-Fill Roles

When you are managing multiple physician searches at once, it can start to feel like every opening is urgent.

One hiring manager needs candidates now. Another role has been open for months. A third is in a difficult specialty or location. Before long, everything becomes a priority.

The problem is that when every search gets treated the same, recruiter time can get spread too thin.

A better approach is to look at what is actually making each search difficult and decide where additional attention will have the most impact.

Look Beyond How Long the Position Has Been Open

An older search is not automatically the hardest one to fill.

A position may have been open for several months but still be generating applications and conversations. Another role may be much newer but already showing signs of a limited candidate pool.

Instead of looking only at days open, consider:

  • Candidate response and application activity
  • Specialty and geographic demand
  • Interview activity
  • Offer declines
  • Hiring urgency
  • Size of the available candidate pool

This gives you a better picture of which searches truly need more support.

Figure Out Where the Search Is Breaking Down

More sourcing is not always the answer.

If very few candidates are responding, the challenge may be reaching the right audience or improving how the opportunity is positioned.

If candidates are interested but not moving forward, there may be delays in the interview process.

If offers are regularly declined, the issue could be compensation, call, workload, location, or another part of the opportunity itself.

Before putting more time or budget behind a search, look at where candidates are dropping off. That can tell you much more about what needs to change.

Give Harder Searches More Attention

Not every position needs the same recruitment strategy.

A difficult specialty, rural location, limited candidate pool, or role with low engagement may need more proactive sourcing, additional promotion, or more frequent conversations with the hiring team.

Other searches may already have a healthy pipeline and simply need consistent follow-up.

Prioritization does not mean ignoring certain roles. It means putting the most effort behind the searches where additional recruiter attention is most likely to make a difference.

Share What Candidates Are Telling You

Recruiters often hear the same feedback before anyone else does.

If multiple candidates mention the same concern about call, schedule, compensation, workload, or practice structure, that information is worth bringing back to the hiring team.

Sometimes the best way to move a difficult search forward is not to find more candidates. It is to address what is causing qualified candidates to walk away.

Focus on the Searches That Need You Most

Physician recruiters will always have competing priorities. The goal is not to give every search equal attention. It is to understand which searches need more support, why they are struggling, and what action is most likely to move them forward.

Taking a closer look at candidate activity, feedback, and where the process is slowing down can make it easier to decide where your time and recruitment resources should go next.
